Abstract
These days, organizations are being dominated by Generation Z employees who grew up in the digital era, which causes significant gaps with previous generations. This gap makes it difficult for employers to work with them. On the other hand, generation Z also tends to have lower work engagement than previous generations. This study aims to examine the relationship between psychological capital (PsyCap) and work engagement with leader member exchange (LMX) as a moderator variable in Generation Z employees in startup companies. The research method used is quantitative with multiple linear regression approach and Moderate Regression Analysis. The results showed that psychological capital has a significant effect on work engagement. Among the psychological capital dimensions, resilience shows the highest percentage of 35.81%, followed by hope 28.27%, efficacy 21.6%, and optimism 14.32%. Leader member exchange also has a significant relationship with work engagement, however, leader member exchange as a moderator variable attenuates the relationship between psychological capital and work engagement.
